　　本研究旨在探討以希望取向為理論基礎為原住民實施生涯賦能團體方案能否提升原住民的希望感、生涯效能及職場心理適應，並探析研究者在希望感賦能過程中的省思。本研究採用行動研究法，融合質性及量化分析，研究對象為六位待業中的原住民，進行為期三個月的行動歷程，包含五次的生涯賦能團體。　　研究期間，量化分析以「希望量表」進行前後測檢定；質性分析以訪談紀錄、團體記錄、單元學習單、滿意度問卷及觀察資料檢視研究參與者希望感成效，再透過省思日誌反思研究者於行動歷程的個人成長。綜合研究結果統整以下結論：一、原住民參與生涯賦能團體整體滿意度達97.5%，且從團體記錄、觀察記錄及訪談紀錄等資料呈現團體增進希望感，方案

實施具成效。二、量化資料顯示原住民參與者在參與生涯賦能團體後，希望感提升情形達顯著效果。三、由質性資料分析可知六名研究參與者參與方案後，均抱持希望感積極面對就業困境，知覺生涯效能與職場心理適應的正面影響。四、研究者透過生涯賦能方案之實施，為實務工作問題提供解決策略，且妥善因應參與者行動過程遭遇的困難，促進雙向賦能與成長。　　最後，研究者依據研究結果提出具體建議，提供未來實務工作者及研究者參考。

國軍幹部公共服務動機、角色衝突與程序規則對工作績效之影響

隨著時代的演進，現今的軍隊也被泛稱為廣義的公務員，而公務體系不外乎也就需要龐大的行政文書及業務體系來支撐運作，軍隊如同公務體系一般，也是公文層層堆疊出的工作場域，近十數年來部隊裁撤縮編的組織精簡，人力的使用已不如精實、精進、精粹案前的充裕，大量的要求戰備訓練額外的非本務工作，勢必會壓縮到戰備訓練核心工作的時間及品質，因而使基層幹部產生角色衝突及繁文縟節感知，如何維持及提升基層單位軍士官幹部的工作績效也成為當今刻不容緩的關注焦點。本研究旨在探討公共服務動機、角色衝突、繁文縟節、有效規則對工作績效之影響，透過配額取樣方式針對某外島步兵單位進行問卷調查，共發出250份問卷，回收250份，有效問卷2

15份，經過分析結果發現，公共服務動機及有效規則對工作績效有顯著正向影響，因此，發掘、維持及提高幹部的公共服務動機也是其上級領導階層必須認知的知識及未來組織管理方向。除此之外，本研究亦發現，軍士官幹部的角色衝突及繁文縟節感知均屬中上程度，顯見過多的行政文書業務及額外勤務的確使基層營連級軍士官幹部必須在身兼多職的狀況下遂行戰備訓練工作，必須檢討刪除非必要雜務並針對部隊運作相關實務執行滾動式修正，以確保營連級基層單位能在最好的效率下運作。
